How to Brief a Hiring Manager Before Sourcing Starts

Candidate sourcing should begin with an agreed decision, not an unedited job description. A hiring manager intake gives the search owner enough context to find relevant profiles, explain the evidence and know when to ask for a decision.

Use these questions in a short meeting. Record answers, owners and unknowns in a versioned brief.

Start with the outcome

Start with the outcome, not tools or previous employers.

Copy these questions into the brief:

  • What business or team outcome should this person deliver in the first agreed period?
  • Which decisions will this person own without asking for approval?
  • What responsibilities belong to this role every week, and which are occasional?
  • What is explicitly outside the role's scope?

Separate requirements from preferences

Separate must-haves, nice-to-haves and evidence.

Copy these questions into the brief:

  • Which capabilities are genuinely required on day one, and why?
  • Which requirements are nice-to-have preferences rather than conditions of success?
  • What evidence would demonstrate each must-have in a public profile, CV, portfolio or conversation?
  • What would count as relevant evidence if a profile uses different terminology?
  • What remains unknown from public information and needs human verification?

Agree adjacent routes and boundaries

Agree which adjacent functions, industries or titles deserve review.

Copy these questions into the brief:

  • Which adjacent backgrounds could plausibly deliver the outcome?
  • What transferable evidence would make each adjacent route worth reviewing?
  • Which capability must already be present because the approved training and onboarding plan cannot cover it?
  • Which locations, time zones, travel expectations or work authorisations are actual operating constraints?

Keep criteria connected to the work. Do not add personal or protected-trait filters, and do not treat a missing public detail as evidence that someone cannot do the job. Record the reason for a boundary so the reviewer can apply it consistently.

Confirm the package and working pattern

Compensation and working arrangements affect who can reasonably consider a role. Confirm what is approved before outreach so the search does not create conversations the team cannot honour.

  • What compensation range, currency and variable elements are approved for this role?
  • Who approved that range, and who can approve an exception?
  • Is the role remote, hybrid or office-based, and which days or time zones matter?
  • Which package or working-pattern details may be shared in the first message?

Name reviewers and outreach owners

Sourcing produces profiles; people still inspect evidence, decide who to contact and handle replies. Name those owners before the search starts.

Copy these questions into the brief:

  • Who is the hiring manager and final decision-maker?
  • Who reviews specialist evidence, and what can that reviewer recommend or veto?
  • Who owns profile review, candidate outreach, replies and scheduling?
  • Who can pause outreach if the brief, package or candidate experience changes?
